Worldwide, it is analyzed that employees are at risk due to their emotional balance; most companies do not care about the stability of their employees, and that is the beginning of the distrust and ethics maintained within a business. In relation to the presented problem, this research aims to analyze the elements of organizational communication and their impact on work performance in the companies of the commercial sector, which contributes to the work team and motivates them to increase productivity with effectiveness and efficiency in the delegated activities. The Salvador Pacheco Mora company is in the city of Cuenca, province of Azuay. This organization is dedicated to the commercialization of quality household appliances. It comprises eight collaborators in different areas; therefore, all employees were used as the population. Consequently, it was found that only 37.50% of the employees believe that effective communication takes place within the designated channels, considering the different types of internal and external communication. The techniques encompassed an interview conducted with the Administrative Manager and a survey administered to a population of 40 hotel employees. The results reveal a lack of defined types and means of recruitment, knowledge, skills, and medical tests in the selection process. Moreover, performance evaluations are not carried out for all employees, and incentives or recognition for outstanding performance are absent. Consequently, a Human Resource Management Model is proposed, incorporating strategic processes aimed at identifying and developing the skills and competencies of the personnel to achieve their satisfaction and, consequently, business success.

The results show the demographic and employment data of the San Juan Hotel staff. The concentration in the 31-40-year-old group stands out. There is equity in marital status and educational level. High staff turnover was evident. On the other hand, pride and satisfaction with the organization are reflected within the work environment, but low satisfaction with respect to time and communication. A positive perception was evident in aspects of the hotel's business management, although with variations in certain aspects. It is concluded that the work environment impacts hotel success, benefits service, retention, and productivity. Prioritizing it is strategic for obtaining results and sustainable growth. Business management continually explores new strategies to improve operational efficiency and strengthen companies' market positioning. In this context, this research aims to design an incentive program as a tool for business management to promote compliance, improve labor productivity, and increase job satisfaction at the “Hostería Dos Chorreras” in Cuenca, Ecuador. A mixed research approach was employed, using survey and interview techniques, which three experts in the field validated. A survey was conducted on a sample of 89 employees selected from a total study population of 114 individuals, with a confidence level of 95% and a margin of error of 5%. Consequently, the results revealed a lack of acceptance of the company's current incentive program, job dissatisfaction, and insufficient personal recognition. The existing approach to incentives has been predominantly economic and shows a clear need for innovation. Therefore, a new incentive program is proposed, focusing on non-economic incentives to align employees’ increased productivity and job satisfaction with more significant achievement of objectives and measure individual and collective results leading to business success.
